Creating Targeted Job Applications

This project addressed the need for more targeted training on customizing resumes and cover letters for job applications submitted by participants in Manpower Alberta’s Workforce Development program, in order to maximize the applications that pass Applicant Tracking Systems (ATSs) used . Small group and 1:1 training was already provided by Manpower’s training team on creating custom job applications, but they needed targeted information on ATS Optimization and training on the MS Word process for updating documents for some participants with less technical experience. The organizational goal is to have participants (job seekers) hired in new roles, satisfying the goals of the Workforce Development programs.
The current training process relied heavily on in-person, often 1:1 training, to coach participants on updating their resume and cover letter for each job opportunity. As some participants lack the technical skills to independently navigate the features needed in MS Word, upwards of 5-15 hours per trainer was spent in these 1:1 coaching sessions, supporting technical skills.
To address these challenges, I developed an interactive eLearning module in Articulate Storyline using Camtasia for video and Audacity for audio narration. The program incorporates real-life scenarios with software simulations, allowing participants to practice the needed functionality in MS Word. Participants receive feedback on their actions, reinforcing key concepts related to updating their applications. The program also includes an Instructor-Led portion (prequalification), providing all participants with relevant and up-to-date information and strategies for ATS Optimization, to provide consistency and focused attention to the need for targeting job applications.
It was challenging to create a solution that provided the technical practice needed, but targeted at participants with minimal technical skills. As such, the eLearning module includes videos and software screencasts with narration (text-to-speech from ClipChamp) that show step-by-step directions, as well as simulations that require the same mouse and keyboard input as MS Word. The scenarios developed were targeted at job seekers in the labour sector (learner persona), as this represents the majority of the participants that need the technical skills portion of the learning solution.
Learners will be able to review the eLearning and associated instructional videos as many times as needed. They may use the Job Aid for reference of the steps to complete in creating a targeted job application. It is expected that learners will require less of this support each time they complete the process, but it is available for as long as they need it.
To ensure they submit polished targeted job applications, they are invited to share their first (or a few subsequent) job applications for review by a trainer prior to submission. This is the final application exercise of the eLearning module, making it blended learning that includes real world integration.
The new targeted job application eLearning and ATS optimization Instructor-Led training is to be launched in August of 2024. After 4-6 months of implementation, data will be collected on the number of hours spent providing 1:1 support for targeted job applications to participants. It is expected that this time investment by trainers will show a significant reduction, leading to time opened up for other tasks.
Throughout the process, I learned that design and development is an iterative process that benefits from feedback and review. The plan for the learning solution evolved as I learned the technology used and dove deeper into understanding the tasks and desired outcomes. I collaborated closely with stakeholders and SMEs at Manpower Alberta, as well as colleagues and guides at IDOL Academy.
